The problem: employees who were expected to retain a large amount of ever-changing knowledge, helping members (customers) meet their investment needs. The underlying vision was to provide a way to focus the knowledge acquisition as follows: knowledge that must be memorized, knowledge that employees should be familiar with, and knowledge that could be referenced on an online FAQ system. This allowed the employees to put more effort into applying the knowledge to a unique member situation, rather than spending their learning time simply memorizing information. This member-centric approach to learning also fit the overall company statement of values and commitments. The solution: a 13-week program that created cohorts of learners who were able to experience a range of learning experiences. The centerpiece was a self-paced program built by Lambda Solutions, which could be completed at the employee's pace. One of the challenges of self-paced learning is that the completion is dependent on the quality of the learning presented, but also on the discipline of the learner (or in some cases, the learner's manager). The overall program was designed to work through the content presented in the web-based course module by module. Each module was augmented with in-house designed and delivered webinars (Microsoft Live Meeting) and peer discussions. The program also included field coaching by the learning team and a structured observational coaching process that had been introduced through the sales training program. The cumulative effect of these learning elements was a very rich learning environment, which allowed for different learning styles.
